Hey there, lovely! Carlene here. If you’re anything like me – a CEO, a founder, maybe a mum juggling what feels like a million spinning plates (four children, a PhD, & a business certainly keeps me on my toes!) – then you’ll know that scaling your business brings a whole new level of complexity. I’ve seen so many businesses, especially as they start to grow, get caught up in the optics of team culture. You know, the beanbag chairs in the corner, the free fruit, the trendy office playlist. And while those things can be lovely, they’re often just window dressing if the foundations aren’t solid. As a fellow CEO, I’ve learned – sometimes the hard way, through experience & observation in various settings, from corporate giants to my own ventures – that embedding genuinegenuine team wellbeing isn't just a 'nice-to-have' or a fluffy HR initiative. It's a non-negotiable, strategic cornerstone for sustainable scaling & building a business that truly thrives, from the inside out. I'll admit, I've even been guilty of getting caught up in chasing growth metrics & forgetting to check in on my team. I remember once, so focused on a launch, I missed that Sarah, my right-hand, was struggling with crippling migraines. It took her actually taking sick leave for me to realise I hadn't been paying enough attention – a mistake that led to some painful realisations about where I was focusing my energy. It’s Not Fluffy, It’s Foundational: Wellbeing as a Strategic Imperative
One of the biggest mindset shifts I had to make & one I see many leaders grapple with, is viewing team wellbeing as a strategic imperative rather than a 'soft skill' or an expense. Think about it: your team’s collective energy & focus are arguably your business's most valuable resources. When your people are genuinely well, supported, & aligned with a clear vision, they are more productive, more innovative, & more resilient in the face of challenges. It’s not just about avoiding sick days; it’s about unlocking their full potential.
I remember a role in my corporate past where the pressure was immense, deadlines were relentless, & genuine care for employee wellbeing was… well, let’s just say it wasn’t high on the agenda. The result? High turnover, simmering resentment, & a constant feeling of firefighting rather than proactive growth. I felt like a replaceable cog, & that kind of environment just grinds people down. It taught me a powerful lesson: a business that doesn't prioritise the health & energy of its team is building on shaky ground. For your business to truly flourish, ensuring your team feels mentally, emotionally, & physically supported is paramount. It means they have the clarity & drive to contribute their best work, which directly fuels the momentum & growth of your entire operation.
Authentic Leadership: It Starts With You (Yes, You!)
Here’s the truth: you can’t outsource genuine team culture. It starts at the very top, with you as the leader. Your values, your actions, & how you show up every day set the tone for everything. If you’re preaching work-life balance but sending emails at 11 PM, or talking about open communication but never actually available, your team will see right through it.
My own journey as an entrepreneur, a mother of four navigating the beautiful chaos of family life (from toddler tantrums over toast to teenage angst!), & my ongoing PhD research continually informs how I approach leadership. I knowknow what it’s like to feel stretched, to crave flexibility, to need understanding when life inevitably throws a curveball – like when one of my little ones suddenly comes down with a bug the morning of a crucial planning session. That experience doesn't make me a less effective CEO; it makes me a more empathetic one. It means I understand that my team members are whole people, with lives & responsibilities outside of work, & our culture needs to reflect that. Leading with empathy, truly valuing each individual, & championing genuine work-life integration aren’t just words; they are actions we live by.
Beyond Beanbags: Practical Strategies for a Thriving, Burnout-Proof Culture
So, how do you move beyond the superficial perks & cultivate a truly thriving culture? Here are some practical strategies we focus on at Femmeprenista, & that you can adapt for your own team, whether you’re a Scaling Leader or a Visionary Leader looking to refine your existing environment:
Cultivate Psychological Safety: This is foundational. Your team members need to feel safe to speak up, share ideas (even the "out there" ones!), admit mistakes without fear of blame, & challenge the status quo respectfully. I learned from a challenging experience at Apple, where owning a mistake I made was crucial, that a culture where errors are seen as learning opportunities, rather than reasons for blame, is vital for growth & innovation. Encourage open dialogue & ensure everyone feels their voice is heard & valued.
Example: Implement regular "brave space" meetings where team members can openly discuss challenges & offer solutions without fear of repercussions.
Example: Publicly acknowledge & celebrate team members who take risks & share unconventional ideas, even if those ideas don't immediately lead to success.
Foster Crystal-Clear, Open Communication: Keep your team informed. Regular check-ins (not just about tasks, but about how they’re doingdoing), transparent updates on business progress (the wins & the challenges), & clear expectations are key.
Example: Instead of just assigning tasks, try asking, "What support do you need to make this project a success?" or sharing the 'why' behind the task, so everyone understands its importance.
Example: Implement weekly "Wins & Challenges" meetings where team members can openly share their progress & obstacles without fear of judgment.
When people feel in the loop & understand the bigger picture, they are more engaged & motivated.
Ensure Manageable Workloads & Champion Smart Systems: Burnout often stems from chronic overload. As leaders, it’s our responsibility to design workflows & implement intelligent systems that allow for manageable workloads. This isn't about slacking off; it's about working smartersmarter, not just harder. Are there tasks that can be automated, perhaps using smart AI tools to streamline processes? Are your processes efficient, or are they creating unnecessary friction? We actively encourage ditching what’s not serving the team’s energy & efficiency.
Example: Use project management software like Trello or Asana to visualise workloads, balance task assignments, & track progress.
Example: Regularly review processes to identify bottlenecks & areas for simplification. Can you eliminate unnecessary meetings, streamline approval workflows, or delegate tasks more effectively?
Support Professional Growth & Development: Investing in your team's skills & providing opportunities for growth shows you value them & their contribution. This could be formal training, mentorship opportunities, or simply encouraging them to take on new challenges. A team that is learning & growing is a team that is energised.
Example: Offer stipends for online courses, workshops, or industry conferences related to their role.
Example: Create internal mentorship programs pairing junior team members with more experienced colleagues for knowledge sharing & guidance.
Champion Genuine Work-Life Integration (Not Just Balance): "Balance" can feel like an impossible tightrope. "Integration" is about finding a sustainable rhythm where work & life can coexist harmoniously.
Example: Offer flexible hours or remote work options where possible, empowering your team to structure their day in a way that supports their personal responsibilities.
Example: Implement "meeting-free" afternoons to allow for focused work without interruptions.
This means offering genuine flexibility where possible, respecting working hours & personal time (no late-night email expectations!), & trusting your team to manage their responsibilities. The best way to support a supported team is with the Business Flourish Framework, which recognises that a supported team is essential for the overall health & sustainable momentum of your business.
The CEO’s Crucial Role in Preventing Burnout
As a CEO, particularly when you're scaling, it can be easy to get so focused on growth targets & strategic plans that you overlook the early warning signs of team burnout. But preventing burnout isn’t just an HR task; it’s a leadership responsibility. It’s about proactively designing systems, fostering a supportive culture, & being attuned to the wellbeing of your team.
Recognise that a supported team is an empowered team, & an empowered team is a more effective team. When your team members feel seen, heard, & genuinely cared for, they are more likely to go the extra mile, not because they’re forced to, but because they wantwant to. This is an act of personal responsibility for you as a leader – to create an environment where your team can thrive, not just survive.
